Founding Physical Therapist & Clinical Partner

Covenant Clinics is not hiring a staff physical therapist. We are searching for a founding partner to build and own an integrated physical therapy practice inside a twenty-year institution with forty-seven urgent care patients walking through the door every day. You build the practice. You share in what you create. You own a piece of what you grow.

The Opportunity

Covenant Clinics has been the first and most trusted urgent care in Las Cruces for twenty years. We see approximately forty-seven patients a day. Many of them walk out our doors and into someone else's physical therapy clinic. Sprains, strains, post-surgical cases, chronic pain patients who need structured rehab and have nowhere to go but the next name on a referral list. We are done referring them out.

This is not a staff PT position. This is a founding partnership. You will build the physical therapy service line from the ground up: clinical protocols, space design, equipment selection, staffing model, everything. You will not inherit a program. You will create one. You will not follow someone else's playbook. You will write it.

Why This Is Different

Most physical therapy jobs are jobs. You show up, you treat the patients on the schedule, you go home. This is not that. This is a business partnership with clinical autonomy, profit sharing, and a defined path to equity ownership.

We do not pretend to know physical therapy. You do. We provide the infrastructure, the referral pipeline, the billing, the marketing, and the space. You provide the clinical excellence. One hundred percent of clinical decisions are yours.

Every sprain, strain, post-surgical patient, and chronic pain case that walks through our urgent care doors is a potential PT patient. You are not starting from zero. You are starting with a twenty-year institution that already has the trust of this community and a patient volume that most new PT practices spend years trying to build.

The Partnership Model

This structure is inspired by models like US Physical Therapy (USPh), proven at scale across hundreds of clinics nationwide:

  • Competitive base rate to ensure financial stability from day one, whether you start at twelve hours a week or thirty-six
  • Direct profit sharing: a substantial, pre-agreed percentage of net PT revenue. Not a discretionary bonus. A contractual share of what you build
  • Equity ownership track: defined path to minority ownership stake with clear vesting schedule and valuation methodology agreed upon at hire
  • You participate in strategic decisions for the PT service line: hiring, equipment, clinical protocols, expansion plans
  • Part-time to full-time ramp: start at twelve hours per week while building your caseload, scale to thirty-six hours as patient volume grows

The Clinical Model

New Mexico allows direct access to physical therapy. Patients can come to you without a physician referral. Combined with our internal referral pipeline, you have two channels from day one.

Clinical Scope:

  • Musculoskeletal evaluation and treatment: orthopedic injury, sports medicine, post-surgical rehabilitation
  • Manual therapy techniques, therapeutic exercise prescription, neuromuscular re-education
  • DRX spinal decompression therapy: non-surgical decompression is a high-margin, cash-pay differentiator. We are investing in DRX spinal decompression equipment
  • Dry needling: New Mexico has authorized dry needling by physical therapists since 1999. Minimum twenty-four-hour approved course plus six months licensure required
  • Patient education, home exercise programming, and return-to-work evaluation
  • Collaboration with urgent care and primary care providers on integrated care plans: we are building a proprietary clinical platform where your PT documentation will integrate with the patient's urgent care and primary care records — true continuity of care, by design
  • Build referral relationships with orthopedic surgeons, sports medicine physicians, and pain management providers throughout the Las Cruces and El Paso corridor

The Technology

We are building a proprietary clinical platform (Arcs Portal) alongside our current systems to give you influence over the technology, not just use it. Your PT documentation will integrate with the patient's urgent care and primary care records. When one of our UC providers refers a sprain to you, you see the original encounter. When you discharge a patient back to primary care, the PCP sees your full treatment plan. This is not a fax machine and a prayer. This is actual integrated care.

  • PT charting designed around how physical therapy actually works, not a primary care template with a few extra fields
  • AI-assisted documentation that reduces charting time so you can focus on patient care
  • Feature requests measured in days, not quarters. If you need something built, it gets built

The Growth Path

Covenant Clinics is part of Arcs Health, a multi-state healthcare organization pursuing expansion into Texas, Florida, and Tennessee. The physical therapy model you build here replicates at every new location. You are not building a single practice. You are building the template. Clinical leadership opportunities scale with the organization.

Compensation

Competitive base compensation plus direct profit sharing on PT revenue. Defined equity ownership path with vesting schedule agreed at hire. You build the practice, you share in what you create. This is a structure designed for clinicians who think like owners, not employees waiting for a raise.

Required Qualifications

Education:

  • Doctor of Physical Therapy (DPT) from a CAPTE-accredited program

Licensure:

  • Active New Mexico physical therapy license, or eligibility for licensure including passage of the National Physical Therapy Examination (NPTE) and New Mexico jurisprudence exam

Clinical Competency:

  • Minimum two years of clinical experience in outpatient orthopedic physical therapy
  • Demonstrated competency in manual therapy techniques
  • Entrepreneurial mindset: genuine desire to build and lead a practice, not just treat patients
  • Collaborative approach: ability to work alongside physicians and nurse practitioners to create integrated care plans

Preferred Qualifications

  • OCS (Orthopedic Clinical Specialist) board certification from the American Board of Physical Therapy Specialties
  • SCS (Sports Clinical Specialist) board certification
  • FAAOMPT (Fellow, American Academy of Orthopaedic Manual Physical Therapists)
  • Dry needling certification from an NM-approved twenty-four-hour course (e.g., an NM Board-approved dry needling course)
  • DRX or Kennedy Decompression Technique certification
  • Experience building or managing a physical therapy practice
  • Bilingual fluency in English and Spanish
  • Experience with cash-pay service models alongside insurance billing
